How do you ask for honest feedback without it feeling awkward?

Most of what I've read about self-awareness says we need other people's perspective to really understand how we come across. That makes sense, but in practice asking a colleague or a friend "what do I do that gets in the way?" feels uncomfortable for both of us. People either say "nothing, you're great" or give something so vague it's hard to use. For those who have done this well: - Who do you ask, and how do you choose them? - How do you phrase the question so people feel safe being honest? - How do you handle it when the feedback stings? Would love to hear what's worked, especially in workplaces where direct feedback isn't really the culture.
